Item A Critical Analysis of the Revised Ethiopian Commercial Code in Light of OECD’s Principles of Corporate Governance with Emphasis on Roles and Responsibilities of the Board of Directors of Share Companies(Addis Ababa University, 2022-06) Million Alemu; Mengistu Bogale (PhD)The aim of this study is to critically analyze the roles and responsibilities of BoDs of SCs as contained in RCC and Banks’ Corporate Governance vis-à-vis the Principles that are included as in OECD’s Principles, which are accepted as the international best practice to be emulated. The study has utilized a qualitative research approach and exploratory research design. The theoretical and empirical reviews of the pertinent literature, as well as the interview conducted, have revealed that RCC has gone leaps and bounds in embodying what is expected by the sixth principle of OECD. Yet, there are still observable lacunae like failing to require ethical standards from BoDs, failing to mandate BoDs to decide on remuneration issues, and failing to put a requirement in place that ensures disclosure and communication mechanism. All of these and other deficiencies of RCC relating to corporate governance call for promulgation of a Code of Corporate Governance by the Ethiopian Council of Ministers that obliges all financial and non-financial SCs and a Directive by MoTRI the ensures the effective implementation of the Regulation to be passed by the Council of Ministers. In this view, the researcher tried to measure the effect of organizational agility components on the organizational effectiveness of Gada Bank, Ethiopia. The study was made by employing an explanatory research design and collecting primary data from the board of directors and the management of the bank. A structured questionnaire was distributed to 86 respondents out of which 78 were responded. The finding of both descriptive and multiple linear regression analysis showed that organizational agility components like leadership, technological and HR agility have positive and statistically significant effects on organizational effectiveness of Gadaa Bank while the components like structural agility and process agility were found to be statistically insignificant. The study examined corporate governance practices and its challenges under the domain of Bunna International Bank S.C. Descriptive rsearch design was employed to conduct the case study. The population was tought to be Chiefs, Directors, District Managers, Division Managers and Senior Branch Managers currently working at Bunna Bank Head office and three district offices at Addis Ababa namely;South,West, and East. Structured and closed ended questionnaire were administered to collect data from the participants. Moreover, the collacted data was analyzed using SPSS version 25 and results were presented in the form of frequencies, percentages and tabulation. Generally, the findings reveals that applicability of corporate governance at Bunna bank are commendable in most aspects. Nonethless, areas such that raisng employees awareness towards corporate governance, lack of clear and enforcement mechanisms, conflict of interest, misuse of authorities, reluctance to take responsibility, and lack of synergy between board and management are identified as the prevalence challenges. Subsequently, possible recommendations are suggested which includes, the board should set “the top at the tone” and play a lead role in establishing the banks corporate culture and values, A bank’s code of conduct or code of ethics, or comparable policy, should define acceptable and unacceptable behaviors, and establish a system that work on employee awareness regarding good corporate governanceItem The Application of Corporate Governance Principles in Dashen Bank(Addis Ababa University, 2021-09) Beshah, Belaynesh; Bekalu, wubeshet (PhD)Corporate governance is becoming the major building stone for most organizations. It serves as the nervous system of organizations to communicate among all participants and interest groups. The importance of corporate governance is extended to the banking sector. Research indicates that banks without corporate governance fails in their operation. For this sake the organization of economic co-operation and development, and the Basel committee for bank supervision has developed a standard to be adopted. In addition to this the National bank of Ethiopia has prepared a guideline to be used by banks. The purpose of this study was to see how well corporate governance concepts are implemented at the Dashen Bank. To fulfill the research's goal, a descriptive case study was used. The study included all nine board managers, as well as the senior managers and the board secretary, for a total of 18 participants. The quantitative data was examined using written explanations, whereas the data received by questionnaire was evaluated using frequency and percentage values. Furthermore, the qualitative data (interview data) was evaluated alongside the quantitative data to triangulate the questionnaire results. The findings show that the extent to which corporate governance principles are applied in the Dashen Bank is positive, even though the bank still has issues with improving the board's efficiency and effectiveness, as well as transparency and disclosure of relevant information. As a result, the study provided some feasible solutions for resolving the issuesItem Assessing Factor Affecting Crew Job Performance: The Case of Ethiopian Airlines(Addis Ababa University, 2022-06) Abeba Bekele; Adane Atara (PhD)The primary objective of the study is to examine factors affecting cabin crews’ job performance in Ethiopian Airlines. To this purpose the researcher has studied to analyze the effect of crew job performance , the extent to which job performance measurement are aligned with training, motivation and working conditions. The research used quantitative research approach, a non-probability sampling technique which is purposive sampling technique, and used primary and secondary data collection methods. A five liker scales (Strongly agree, agree, neutral, disagree, and strongly disagree) questionnaire was designed and used to examine all the factors of the cabin crew job performance. Total samples of 333 were selected and 325 valid responses were collected with approximately 98% of response rate. The statistical analysis of this study was done by SPSS software version 20. The result of the study shown in inference and descriptive analysis, in descriptive analysis tables, mean and standard deviations used and in inference analysis, the result of multiple linear regressions was analyzed; the result of multiple linear regressions was analyzed. The output of the regression analysis shows a value of 0.493 for working condition, 0.44 for training and 0.104 for motivation. Hence the findings implies that for every unit increase in the value of crew working condition, crew training and crew motivation, the value of the response variable crew job performance will increase by 49%, 44% and 10.4% for each independent variable respectively, setting all other predictor variable to be constant. Ethiopian Airlines has a better focus on these dimensions to bring a higher level of crew job performance and should emphasize the stable working condition, training and motivation of crew to increase the job performance. Keywords: crew training, motivation and, working conditionItem Assessing Factors Affecting Performance of Motor Insurance: A Case Study of Ethiopian Insurance Corporation(Addis Ababa University, 2022-08) Kabtamu W/Michael; Worku Mekonnen (PhD)The objective of this study is to investigate factors affecting the performance of motor insurance in Ethiopian Insurance Corporation. The research design used in this study was descriptive research design and the research methodology used were quantitative and qualitative collection method of data. By using survey questionnaire primary data were collected from 174 respondents. The software SPSS version 25 was used to test the reliability of survey questionnaire and the Cronbach alpha was 0.788 which was in the range of good. Hence, the analysis regarding to the factors effecting the performance of motor insurance in the company was continued. From the primary data analysis and secondary data the findings of the study revealed that marketing and sales was in the range of highest with a mean of 3.64,technology and service quality were in the range of moderate with a mean of a mean of 3.45 and 3.18.The growth rate of motor insurance was 9.2%,the premium share of motor insurance was 33.2% ,the loss ratio of the motor insurance in EIC was 50.5% on average and there were some similarity between the findings of this study and the study conducted by other researchers. Based on the findings of the study recommendations such as the company should provide flexible service for customers, entertain the motor insurance claim with in stated period of time and handling their complaint properly, improving improper network infrastructure were given. The study was conducted at Ethiopian Airlines Flight Operations department. It was designed using descriptive research to use both quantitative and qualitative data. Data was collected primarily through survey questionnaires and analyzed descriptively using SPSS in conjunction with respondent’s opinions and reviewed literature. The results of the analysis were presented using percentage and frequency charts, bars and tables. Respondents mean and standard deviations were employed to interpret the data. The major findings of the research indicated that the performance management practice shows it has a positive relation with flight safety. Higher percentages of flight crews believed that they clearly understood the purpose of performance management. PMPs have clarity among the crews. The respondents response on Meaningfulness of PMS shows neutral and disagreed on Specificity, Acceptance and Fairness, and Openness of PMPs. They also responded PMPs lack safety focus and they feel that they are pressured to accomplish tasks and forced to accept duties while fatigued, which compromise safety, to satisfy performance evaluation requirements. Lastly, the research found that PMPs has no effect on improving flight safety. Finally, based on the study findings it was concluded and recommended that features of performance management system has to be revised so that it becomes strong in influencing the employees’ performance and safety. Accordingly, it was recommended ET Flight Operations has to improve on meaningfulness, specificity, acceptance and fairness, openness and to give due attention on safety during PMPs. The methodology used is a qualitative research method by interviewing female management members within the bank. The major findings shows that personal problems, family life , availability of mentors and organizational culture are some of the challenges faced by women to develop themselves to a leadership positions. To curb such challenges, engaging in women leadership capacity building, enhancing the gender mainstreaming initiatives within the bank and enhancing the work culture to be women friendly are some of the recommendations direction for future ResearchItem Assessing the Effect of Employee Engagement on Organizational Performance: the Case of Ethiopian Airlines(Addis Ababa University, 2023-06) Mahlet Kebede; Wasihun Mohammed (PhD)The primary objective of the study was to assess the effect of employee engagement on organizational performance. To this purpose the researcher has studied the effect of employee engagement on organizational performance, the extent to which employee engagement is aligned with the organization performance. Additionally, the researcher used a quantitative approach. A convenience sample of the population was taken as part of the study. The study was conducted using SPSS software version 20. A total of 384 questionnaires were handled by the respondents, and 374 of them completed and returned their questionnaires. The study's findings were presented in inference and descriptive analysis, and the result of the descriptive statistics revealed that the impact of employee engagement on organizational performance is at a good level, with a mean value of 3.57 on a 5-point scale. This suggests that vigor, absorption, and dedication have an impact on organizational performance. In addition, the result of the multiple linear regression output signals that the employee engagement dimensions factors have affected the organization performance with different effect level such as every unite increase in vigor dimension, absorption dimension and dedication dimension lead to enhance the organizational performance by 26.9%, 43.0% and 22.8% respectively. From this the researcher suggested that Ethiopia Airlines should emphasize on the employee engagement to enhance its organizational performanceItem Assessing the Effect of Performance Management System on Employees’ Performance: The Case of Ethiopian Airlines(Addis Ababa University, 2022-06) Milat Mekonnen; Mulugeta Gebremedhin (PhD)The main objective of the study was to assess the effect of the performance management system of Ethiopian Airlines on employee and organizational performance and its effect on promoting best behaviors and practices. To this purpose the researcher has studied to analyze the effect of PMS on employee performance, the extent to which performance measurement are aligned with the organization strategy, perception of employees on effectiveness of performance management and determinant factors for effective implementation of PMS using multiple regression model. The research used quantitative method with the nature of both descriptive and correlation, and simple random sampling technique was used in the study to take a sample from the population. The sampling frame was divided into homogenous, non-overlapping groups called strata that is departments in case of the study. A total of 381 questionnaires were personally handled by the respondents with close follow-up and guide in filling the questionnaire and 345 respondents filled and returned their questionnaire. Thus, constituting approximately 89 % response rate. The statistical analysis of this study was done by using SPSS software version 20, and the researcher used both descriptive and inferential statistic. The descriptive statistic tables, mean and standard deviation are used descriptive statistics in this study to describe the data. Inferential analysis, the result of multiple linear regressions was analyzed. Based on the finding’s coefficient values of reliability of PMS = 0.368 i.e., 100% change in reliability leads to 36.8% positive change in employee performance level. Coefficient values of Inclusiveness =0.266, implying that a 100% change in inclusiveness bring about a 26.6% positive change in employee performance level. Coefficient values of Acceptability and fairness =0.262, implying that a 100% change in acceptability and fairness bring a 26.2% positive change in employee performance level. Coefficient values of Openness =0.159, implying that a 100% change in PMS openness leads to a 15.9% positive change in employee performance level, linkage to KPIs =0.111, implying that a 100% change in PMS Linkage to KPIs leads to a 11.1% positive change in employee performance level. Ethiopian Airlines need exert a better focus on these dimensions to bring a higher level of employee performance to its employees and should emphasize on inclusiveness, acceptability and fairness, linkage to KPIs factors of performance management system to augment its employee performance. Ethiopian Airlines should also work with more attention and focus towards the improvement of Openness and reliability factors to bring improve on its employee performance. This study offers a contribution to understanding of global mindset for business leaders which have business operation in such environment. It assessed the current understanding of the business leaders about global mindset within Ethiopia logistic sector, special focus was given to Ethiopian Freight Forwarders and Shipping Agents Association (EFFSAA) member firms leadership, with the aim of identifying opportunities for global leadership mindset development or cultivation. The individual level business leader’s global mindset capitals and competences were assessed based on the Global Mindset Inventory model (GMI) of Thunderbird´s Global Mindset Institute. The quantitative findings were analyzed in refence to the three global mindset capitals and the nine competences of GMI. It was found that the business leaders have global mindset which help them in their current size of global operation. Thus, this study sought to assess the implementation of IT integration in the HRM of Ethiopian Electric Utility (EEU). Specifically, attempts were made to address how the IT integration practices looked like, what perceived effects the IT integration practices brought about and what possible challenges experienced during IT implementation. Descriptive survey design was employed and both quantitative and qualitative instruments such as questionnaire and semi-structure interview were employed. A questionnaire involves response rate rank from 1 to 5 in the form of google survey. By using descriptive statistics by mean and standard deviation, the data collected through questionnaire were analyzed in the form of descriptive statistics. The qualitative data of the interview were analyzed in thematically. The practice of IT integration in various activities of EEU seemed to be prominent ,The findings of all instruments showed similar results that the participants appeared to employ IT integration in various HRM activities such as performance appraisal, employee’s tardiness and absenteeism, salary and bonus payments and general evaluation of the HRM performance. Moreover, some challenges like cost of time finance for training, and readiness employees for IT based service rendering were pointed as challenges that IT experts would like to know. The employees’ training and awareness creation on the usage of IT need to give due attention for minimizing cost of time and resource in the process the IT integration. Generally, the integration of IT in the HRM system for the effective management of business organizations should be given due to attention and it should not be considered as too demanding or unattainable other than for the developed worldItem Assessing The Participation of Women in Leadership Positions in The Ethiopian Financial Sector: the Case of Dahsen Bank S.C(Addis Ababa University, 2023-06) Meley Atakilt; Seifu Mamo (PhD)Women constitute nearly half of Ethiopia’s population. However, they are relegated to lower-level professions across the board rather than held in any kind of leadership capacity. The yearly report of Dashen Bank, for the period 2015 to 2022 reveals that the number of women participating in executive position is minimal to none. The purpose of this study was to assess the participation of women in leadership positions in Dashen Bank. The target population of the study were women in executive positions, senior level positions, middle level positions, line management and clerical/support staff. The research is a descriptive type of study as it tried to investigate the reasons or factors hindering women from reaching top leadership positions. This research used a mixed research approach. Both primary and secondary data have been used in the study. From primary data source, the tools used were structured interviews and questionnaires containing closed-ended questions. Based on information gathered from the Dashen Bank’s human resource department, a total of 141 female respondents were selected using a purposive sampling technique to fill out the questionnaire. A well-structured interview was conducted with a selected few women who held the positions of senior and executive level leadership positions. The research showed that Dashen Bank has a small number of women in positions of leadership and that this may be due to a variety of different factors. Scio-cultural factors, gender stereotypes, organizational factors and personal/individual factors all played a role in explaining why fewer women held senior positions in the bank. From all the factors, personal/individual factors such as fear of failure and work-life balance were shown to have major influence on the underrepresentation of women in leadership positions. It’s crucial to provide trainings and developmental programs to women to prepare them for leadership positions. Efforts should be intensified to increase the percentage of young women enrolling in school since this influences the percentage of women joining the labor force. The research recommends that providing female employees with greater access to childcare and flexible work arrangements are some of the ways that may help them deal with the stress of work-life balanceItem Assessing the Problem and Favorable Conditions of Launching a Capital Market in Ethiopia(Addis Ababa University, 2023-06) Samuel Tedla; Saleamlak Mola (PhD)This research study delves into the challenges and conditions involved in establishing a capital market in Ethiopia, aiming to provide an updated analysis of factors impacting its successful launch and operation. Employing a descriptive case study approach, data was collected through interviews with key participants primarily from Ethiopian Investment Holding (EIH) and Ethiopian Capital Market Authority (ECMA). Despite the political and economic volatility in Ethiopia, the study reveals a positive outlook from the government, EIH, and ECMA regarding the capital market launch. However, concerns persist regarding the launch timing and the need for public awareness. The study recommends that the government, ECMA, and EIH fulfill their respective roles and responsibilities in the capital market launch, with the government focusing on creating a favorable environment, ECMA providing necessary infrastructure and regulatory frameworks, and EIH contributing skilled experts. Collaboration among these entities is emphasized to overcome challenges and leverage favorable conditions for the capital market launch in EthiopiaItem Assessing the Process Performance Measurement of Lilac Manufacturing(Addis Ababa University, 2022-06) Mohammed Fuad; Wubshet Bekalu (PhD)Corporate performance management is one of the defining elements of leadership within an organization, particularly in the manufacturing business sector. It deals with the concept of how to measure and manage the activities and performances in an organization and identifies the key areas which need focus in order to achieve goals set in the strategic planning. This research focuses on one of the perspectives of corporate performance measurement, operational perspective. It deals with identifying the gaps and assessing the current process performance measurement tools set in Lilac Manufacturing. (Wade 2001) expresses that the process architecture (which is one of the three architectures of an organization) must measure five fundamental elements in order to assure the ideal process performance in an organization, these elements are; Cost, Cycle-Time, Quality, Quantity, and Conformance to Standard while setting KPIs and CSFs to maintain those elements level of success. In conducting this research, the five gap areas of process performance measurement of Lilac Manufacturing was assessed as the main goal was to identify and understand the extent to which manufacturing company has been able to implement corporate performance management and how those metrics are put in place while describing the misalignment that pertains in comparison to the theoretical description of process performance measurement. The gaps were identified in each of those measurement tool which were assess through the quantitative and qualitative data collected and analyzed using questionnaire and interview of employees and management. Using a descriptive approach, the research was able to assess and describe the differences and misalignments that exist between the theories and the practical measurement being used in the company. The research ultimately assessed these gaps and their viable recommendations; Cost measurement can be managed using Activity-Based Costing (ABC), Cycle Time management can be attained using JIT and OPT approach, Quality and Standard Conformance can be better managed using Six Sigma approach (DMAIC), and KPIs and CSFs must focus on those tools while adopting best practices and Balance Score Card alongside a development of a process map. To evaluate the effect of the pandemic it is important to measure the performance of the bank both before and during the pandemic. The most commonly used measures and employed in this study are Return on Equity (ROE), Return on Assets (ROA), Net Interest Margin (NIM) and Nonperforming Loan (NPL). These ratio metrics are used to measure Dashen Bank’s performance over the past thirteens quarters Dashen bank fiscal years. Furthermore, the study also examined other profitability indicators like, interest income to total income and non-interest income to total income margins along with loans and deposits. . The study employed descriptive research design and mixed research approach using mainly secondary data obtained from the bank's financial statements and conducted unstructured key informant interview. In order to analyse the effects of the pandemic on the bank's performance, the research employed ratio comparative analysis technique using graphical and tabular presentation. The findings of the study have shown that there is no significant effect of COVID-19 seen in the profitability and performance of Dasher Bank. The ratios that measure the variables indicated that despite the outbreak, the bank's performance did not show a significant difference as compared with the preceding periods before the outbreak. The trends in these ratio metrics over the years exhibited a pattern that is consistent with insignificant variations. Moreover, the response from the key informant interview indicated that although there was a sign of slowing down in both deposits and loans at the beginning of the outbreak, the overall performance and profitability of the bank is not significantly affected by the pandemic. Thus, the study concluded that the effect of COVID-19 on the profitability and performance of Dashen Bank S.C is insignificant so far. Related literature and empirical studies were reviewed to assess what is studied past in the area of performance management. The activities in phase of performance prerequisites, goal planning, performance execution, performance assessment, and performance review stages are discussed independently in literature review chapter. Challenges in implementation of PMS are not known before conducting the study researcher prefers qualitative research methodology and descriptive type of research design used. The study was aimed to assess change management practices in the case of Ethiopian Electric Power (EEP), as there are numerous factors influencing it, both internal and external. We cannot, of course, control an external issue, but we can manage how internal causes of change affect practice. Even so, various elements are influencing it, which the research addressed. In this study, the research described leadership, communication, resistance to change, and organizational culture along with the implementation of the two change models (ADKAR & Kotter’s 8 step model) the organization is currently using. This survey was conducted at the organization's headquarter in Addis Ababa, with key respondents, managers, and professional employees recruited. With the research aims and research questions in mind, the quantitative research approach and descriptive research design were used. A standardized questionnaire was designed and dispatched to a sample of 200 targeted employees and managers from a total population of 1210, and various departments to collect quantitative data. The quantitative data were analyzed using descriptive statistics. According to the descriptive statistics data, the mean score of change management concerns such as leadership, communication, resistance to change, and organizational culture leaned towards agreement. Even yet, there are still gaps to be filled, and the researcher recommended that the organization combat the remaining bottlenecks identified in this study in order to accomplish the planned goal. According to the study, leaders should be chosen because their primary duty is to bring about significant change that is aligned with the goal. Another requirement is careful monitoring of the entire change process to accurately measure and analyze its impact and success in order to fill the gap. An explanation-focused research design was employed. Both primary and secondary data were used in this investigation. Secondary data were obtained by looking through textbooks, journals, financial records, and internal Hibret bank records. Primary data were gathered through questionnaires. A total of 103 questionnaires were given, and 96 of them received responses, for a response rate of 93.20 percent. The study's results revealed that employees were unaware of the bank's well-documented plan, despite the fact that it was made by a foreign consultant. The development and evaluation processes did not involve employees or middle-level managers as stakeholders. According to inferential analysis, organizational change management methods and the dependent variable strategy implementation had a positive correlation. The accessibility of the approach was only overseen by top managers. The implementation of the plan was limited to employees only. Workers and middle management were doing a task assigned by high management. They were incapable of starting the plan on their own. The type of research used in this study paper is a descriptive study by using data from both primary and secondary sources, with questionnaires used to acquire the primary data that was distributed to 35 middle and 5 high level executive management of Enat Bank. Of the total 40 questionnaires distributed 40 were managed to be collected. The study employed purposive sampling techniques to select study participants. Findings from the respondents were summarized based on the current practice of the Corporate Governance Principles and the challenges to corporate governance. According to respondents' opinions challenges identified through the study revealed that lack of competency, knowledge gaps, less board and management cooperation, and unwilling to challenge.
